Sorting the Best from the Rest.

It's not a matter of perks and benes. Creating good workplaces takes leadership and commitment.

IF YOU'VE HAD THE GOOD FORTUNE to work for a company that valued and invested in its employees, you know how exceptional the experience is. You also know how hard it is to describe it to anyone who hasn't been there. Words fall lame, and you end up grasping at a string of hokey phrases.

"There's... well... a family atmosphere... it's like, team spirit. We have open, honest communication."

Uh-huh.

But it's interesting that those very phrases that test your touchy-feely limits pepper the reams of employee write-in comments from this year's 100 Best companies to Work For survey. Paging through them, after the umpteenth reference to family, even the crustiest old-world manager would have to conclude there's something to this best companies concept.

There is something to it -- if we didn't believe it, we wouldn't keep producing the annual survey. But what is that something? What is it about a "best company" that's so different for those who work there?

It's not that you bound out of bed each morning beating your chest and singing your company's praises. You have good days and bad days, as with any job. But there is something that hits you more days than not when you walk in the door, an energy, a contented bustle that stems from people who believe in a common mission, who know that their part is important and appreciated.

As for the "family feeling," that's about comfort, familiarity, openness, respect, trust, fun. It's conversations in the halls, people's interest in each other, enthusiasm for ideas. In a good workplace, even a bad day can be tolerable.

Why is this stuff so important? Because it's human nature, social beings that we are. We respond to the same stimuli at work that we do in every aspect of our lives. Good workplaces not only engender camaraderie but loyalty and productivity.

Smart managers know this. Cultivating a vibrant work culture is not just nice, but a good idea. A company's only going to be as successful as its employees are committed, engaged and productive. Good workplaces are good business.

'Course, that's easy to say when companies are flush and have ample resources to back the cause, right? What happens if the economy falters? Will companies forget their employees' well-being if bottom lines begin to waver?

To the degree that the best companies concept is a fad and that management has invested only as necessary to lure key personnel, the trend could ebb. But for many, many companies, it's not a choice. They've seen the difference and committed for the long haul. If budgets must be adjusted, it's the people things that'll be among the most fiercely protected.

Besides, it's not primarily an expense issue. It doesn't cost a heck of a lot more to create an environment that fosters respect and trust than one that doesn't. True, many best companies make good benefits a high priority. But of the more than 3,000 write-in responses to this year's 100 Best survey, it's remarkable how few mentioned benefits. They're important, for sure, employees said, but not the most important thing a company can offer.

EMPLOYEES HAD A LOT TO SAY this year -- because we let them for the first time. This year, Oregon Business partnered with human resources experts Watson Wyatt Worldwide, improving the 100 Best survey questions and methodology. Most important, the new process allowed for employees to be instrumental in evaluating their companies.

Made simple sense. The intent, after all, is not to create a popularity contest among HR departments but rather to assess and recognize great companies. Who would know better than those most intimate with the place, the employees?

Seems simple but, in fact, inviting employee input generated some controversy - and at least a few 100 Best dropouts, one HR person admitting to the fear that inviting employees' input would expose the company as "a pretender."

Extra kudos, then, to the companies that forged ahead and put themselves on the line, submitting their surveys and encouraging their employees to do the same. Whether a company made the 100 Best or not, there are no losers here. Participation is a measure of commitment to the process of creating good workplaces. And that's a key point: "Best company" isn't a fixed goal; it's a process.

Congratulations to all.

IN THE SHADOW OF GREATNESS

Forgoing lunch one December afternoon, four Mediamerica managers sat around a conference table, poised over a single bunch of papers. For the first time ever, Oregon Business' parent company was submitting an application for the 100 Best Companies survey, The company can't be an official entrant, of course, but we were curious to know where Mediamerica would stand in the ranks of Oregon's best places to work.

Filling out the survey, we haggled civilly over just an occasional difference of opinion, generally viewing the company as a decent workplace and surely on a par among peers.

And then came the results. Mediamerica ranked... well, let's just say, below the 50th percentile.

Losers.

Or so we felt when we saw the results. But then we thought about it - and looked at the crowd we were up against. And now we see it differently.

For one thing, the 100 Best applicants are no random sampling of run of the mill companies. These are Oregon's creme de la creme, with dauntingly impressive history, commitment and, in many cases, resources bolstering the cause. We were up against the big boys. Plus, look at the numbers: The discrepancy between number one and number 50 is weeny. All companies that believe in themselves enough to apply truly are winners, us included.

It also consoled us a little to see that management wasn't totally out to lunch, that as a whole, employees rated the company similarly. In fact, considering employee input only, Mediamerica actually rose in the rankings to.. .well, still below the 50th percentile.

Seriously, pride aside, we got what was important: a set of benchmarks that provide an excellent guide for setting priorities. Now it's up to us to take the data to heart, implement an action plan, and affirm our commitment to creating a company that inspires people to give their best.

METHODOLOGY AND JUDGING

The 100 Best rankings were determined by the results of a corporate as well as employee surveys from each company. Companies were rated in nine categories, which were the same on the corporate survey (completed by management) and the employee survey, though the questions differed. For example, under the heading "employee benefits," management was asked for explicit information on the types of benefits provided and their monetary worth, while employees were asked questions relating to how they felt about their company's benefits overall.

The difference is important to bear in mind when comparing a company's corporate with its employee ratings, as it's not apples to apples. (For a clearer gauge of where a company stands, compare its corporate scores with other companies' corporate scores, and its employee scores with other companies' employee scores.)

Once the raw scores were computed from the surveys, the data went to five 100 Best judges, who made the final determinations based on the weighting they assigned to each of the nine categories.
